Plenty of Applicants, Almost No True Fits: How PR Agencies Fix Their Hiring Funnel

Post an Account Supervisor role at a mid-sized PR agency and you will get applicants within the hour. Most agency leaders we talk to are not short on volume. They are short on candidates who can hold a client relationship, write a pitch that lands, and run a junior team without supervision.

Volume is not the metric that matters

Applicant count tells you how visible your job post is, not how well it filters. If your funnel produces 200 applications and one shortlist-worthy candidate, the cost is not the 199 rejections. It is the senior time spent finding out they were rejections.

Define fit before you define the job title

Titles travel badly across agencies. A Senior Account Executive at a 20-person consumer shop and an SAE at a global network do very different work. Before sourcing, write down the three things this person must be able to do in their first 60 days.

  • The client mix they will own, including size, industry, and how demanding those clients are
  • The writing they must produce unaided, from pitches and bylines to statements and briefing docs
  • The people they will manage or mentor, and how much runway they get before they own that
  • The media, analyst, or creator relationships that would make them immediately useful

Screen for evidence, not adjectives

Every resume in communications says strategic, proactive, and results-driven. None of that predicts performance. Ask candidates to walk through one campaign end to end: what the client wanted, what they actually did, which reporters said no, and what shipped. Specificity is the signal. Vagueness at the second follow-up question is the tell.

Build a short list, not a long one

A useful shortlist is three to five people who have already been calibrated against your brief, your comp band, and your work model. Anything longer is the search being outsourced back to you.
